Changing the icons is doable with a custom launcher, Nova does that. ADW, Go, LauncherPro, and some others can do that as well.

The softkeys are image files in SystemUI. [SOFTKEYS] Softkey Collection [GSM/LTE] [Update 14-01] - xda-developers
